Lenses are used to predict successful work behavior. Each lens has a fixed set of competencies, which match the specific work behavior of a job. The competencies within a lens each have a predetermined weight, defining how important they are to the overall match score of the job. In order to further improve the prediction of work behavior for the exact jobs you are recruiting for, it is possible to change these competency weights to reflect your organisation’s strategy.
Changing the weightings of the competencies is achieved by navigating to the Lens Maker. Here, a Recruitment admin can create a new lens with a new name, based on an original lens, and then changing the competency weights. The original lens does not change, instead a new lens is created. This is so that active and completed recruitments created with the same lens remain unaffected by the new name. If you want to change weights when looking at results of an existing recruitment, it is easier to add an extra competency in the Analyze Candidate(s) page.
When adjusting weights, it is important to know that this changes what kind of behavior is predicted. In order to keep this manageable, the adjustments are framed within the Assessio Performance Framework. You indicate that a performance area is more, or less important for the job. This then changes the weight of all competencies within the lens that fall within this performance area.
Think about where the employee should put their focus and what kind of tasks they will engage in. In other words, what is the task focus?
-
Is it more long-term and flexible, then increase the Strategic domain.
-
Is it more short term and fixed, then increase the Operative domain.
An increase in the Strategic domain is compensated by a decrease in the Operative domain and vice versa. You cannot increase both domains simultaneously.
Think about how the employee should engage with people and what kind of relations they will engage in. In other words, what is the people focus?
-
Is it more collectivistic and inclusive, then increase the Enabling domain.
-
Is it more individualistic and competitive, then increase the Driving domain.
An increase in the Enabling domain is compensated by a decrease in the Driving domain and vice versa. You cannot increase both domains simultaneously.
For some lenses, it will not be possible to boost a domain, because there are no competencies in the opposing domain. For example, you cannot increase the competency weights in the Enabling domain if there are no competencies in the lens that are in the Driving domain. Also, the lowest a competency weight can become is 5%. This limits the increase that is possible for competency weights in the opposing domain. Finally, the maximum increase for a domain is 30%.
Copying an existing lens and adjusted the competency weights
-
Go to the Lens Maker by selecting Lens Management in the menu on the left and then choosing Lens Maker from the drop down menu.
-
Select the lens you want to copy by clicking on it.
Note that only original lenses are shown here. You cannot select to copy from a copy.
-
Edit the lens details.
Here you provide the new name of the lens and update the subtitle and description of the lens.
-
Select the Performance area you want to increase.
You can decide to boost the weighting in either the Strategic/Operactive domain and/or the Enabling/Driving domain.
-
Choose the visibility of the new lens.
You can either make the lens available to all everyone in your organisation, to be used in new recruitments, or hide it for now. Hiding it means that it will be hidden from the rest of the organisation. When the lens is ready to be used by the organisation, a Recruitment admin can navigate to the Lens Library and edit the visibility of the lens.
